identify the overachievers who make the biggest contribution to the com pany.For instance, based on aggregated feedback data, the tool implemented by Zalando will automatically show the top 10% (adjustable) performers.The tool also identifies the outliers whose performance is far removed from the average performance.This provides managers with a more objective way of identifying the star COMPENSATION FROM RATINGSDelinking compensation from ratings seems to be counterintuitive.For the last century or so, compensation has been based on ratings and performance evaluations, and on the face of it, this seems quite logical.The higher your performance, the better you need to be paid, right?With this approach, mean performance levels are matched with average salary rates in the market.Those who beat average performance levels would also beat market rates, therefore earning more, and those who performed poorly would get lower than average salaries, thereby acting as a disincentive for low performance.Unfortunately, this approach is consistent with the Gaussian curve distribution, which as we saw, is not an accurate reflection of reality.The above approach has a number of challenges.Using the above approach allows companies to compensate employees differently while remaining within an overall compensation budget.Unfortunately, this sometimes leads to managers reverse engineering ratings so as to remain within budget.For instance, let’s say that Peggy outperforms Alice by 5x.However, the manager does not want to pay Peggy 5x what Alice is earning so that he doesn’t exceed the budget.In this case, during the performance review, the manager might reverse engineer the ratings, lowering Peggy’s ratings and slightly increasing Alice’s ratings such that it appears from the ratings that Peggy’s performance is double (rather than 5x) that of Alice, which is also commensurate with Peggy’s compensation compared to Alice’s.However, the problem is that Peggy already knows she works way harder than Alice. In this case, she might assume that her efforts are not being recognized.This could end up making Peggy cynic, demotivating her, and making her less collaborative.In addition, it is good to understand human psychology and how it plays out in regards to these ratings.Generally, people are more afraid of potential losses than they are motivated by potential gains. For instance, the pain of losing $100 is greater than the joy of gaining $100.When performance ratings are linked to compensation, employees pay greater attention to how much they are potentially losing out on rather than how much more they could potentially earn by improving their performance.Unfortunately, this serves to demotivate employees rather than encourage them, yet these performance ratings differences result in only very small variations in compensation.Considering that only a small percentage of employees are outliers, there is not much sense in linking compensation to performance, since this will only serve to demotivate majority of your employees.This is why many technology companies are doing away with bonuses that are pegged on performance ratings, and instead opting for bonuses that are pegged on overall company performance.This gives employees the freedom to focus on work and experiment with new, innovative ideas without fear that a marginal rating differences will affect their salary.However, to keep the outliers who contribute the most motivated, these companies also offer special rewards to overachievers.This way, companies eliminate the anxiety of compensation from the majority of employees, while at the same time having a way for rewarding employees who put in outstanding work.In addition, researchers like Dan Pink have already shown that employees are more motivated by things such as purpose, autonomy and mastery than they are by money.Instead of relying solely on compensation to motivate your employees, you can motivate them by assigning them priority projects and customers, giving them access to assets, empowering them and giving them greater autonomy over their work, recognizing their effort, and so on.By severing this link between performance and compensation, managers will also be able to pay greater attention to inspiring their teams and building their capabilities without worrying about tracking and rating performance.GREATER FOCUS ON COACHINGIn the industrial age, performance management was pretty straightforward.An employee was required to produce 500 bottles or 1000 pins per day.Poor performance meant that the employee was not hitting their quota, and improvement simply meant going back to hitting or exceeding their quota.Today, however, with constantly changing objectives and with jobs increasingly requiring employees to exercise their judgment, performance management has become a lot more complicated.Today, performance management systems should pay greater attention to coaching employees, and doing so at scale.Coaching makes it easier for employees to stretch themselves, work with constantly changing goals, and take on greater responsibility and autonomy.Different companies are coming up with different ways of implementing employee coaching at scale.For instance, we saw that Genera l Electric is changing the feedback language within their PD@GE tool so that it is more focused on coaching rather than criticism.Companies like Zalando are using crowdsourced feedback to let employees know what is working and where they can do better.Several other companies are focusing performance discussions on what employees should do in future, rather than what they did in the past.More and more companies will have to start embracing this to approach if they are to remain ahead of the curve when it comes to performance management.WRAPPING UPCurrent Taylorism-based performance management systems were developed for the industrial age and are thus becoming outdated and ineffective as the future of work becomes digital.Already, companies in industries such as finance, technology and media, which are leading the pack when it comes to embracing the digital future of work, have started pioneering new, innovative approaches to performance management that are suited to the future as wor ks becomes digital.If you want your company to remain competitive when it comes to attracting and retaining top talent and optimizing performance, you will need to quickly follow suit.Of course, these patterns that we have discussed above will play out differently depending on the company, and we can expect that other patterns will emerge as more companies realize that the current model is becoming obsolete.What we can be sure of, however, is that change is coming, and the best thing you can do is to start thinking of how you can start transforming your performance management system before the times catch up with you.

There is no battle between skills and knowledge

But claiming that there is apparently makes for a good headline. Knowledge and skills are intertwined; unless schools start acknowledging that  critical thinking can only result from detailed  content knowledge, conversations about whats ailing American education will continue to be an exercise  in nonsense. The fact that anyone can use the  phrase knowledge-based  learning in a non-ironic way  creeps me out  to no end. Whats next? Word-based reading? Number-based math? Language-based speech? I dont believe Common Core is really going to change many things here.  Its a set of skills; it does not lay out a coherent, specific body of knowledge. The ELA standards, at least, are so vague and repetitive as to be virtually meaningless, and would be met automatically  in any rigorous traditional classroom headed by a knowledgeable, well-trained teacher. If school districts  use CC to implement  a more content-rich curriculum, that is their choice. Requiring students to learn any  particular set of facts, no matter how anodyne, is  so politically contentious that no one would dare attempt such a thing at the national level. Writing in the  New York Times, Natalie Wexler acknowledges that: engineering the switch from skills to knowledge will take real effort.  Schools will need to develop coherent curriculums and adopt different ways of training teachers and evaluating progress. Because the federal government can’t simply mandate a focus on knowledge, change will need to occur piecemeal, at the state, school district or individual school level. To believe that such a change could miraculously occur piecemeal goes far beyond wishful thinking and into the realm of pure fantasy. And no, the fact that a bunch of people have downloaded a free online curriculum isnt exactly going to compensate. Poor scores on CC tests are unlikely to simply incentivize low-income schools to shift over to a stronger emphasis on  subject content, especially if their curriculums are effectively centered around test-prep. Besides, doing things  in such a haphazard fashion  is  a pretty great way to ensure that huge disparities (geographic, economic, etc.) continue to exist. When you take  a crop of teachers indoctrinated by ed schools to believe that lecturing  and memorization  are forms  of child abuse; pair them  with administrators who use the threat of poor evaluations to keep less progressive teachers in line; and mix  in  an obsession  with testing and accountability, you end up with a chaotic system driven by quick fixes. (But hey, no worries, the market will sort it out, right?) In order for the focus to shift more towards teaching content, you need a critical mass of people who believe that subject  knowledge is the basis for critical thinking, both in the classroom and in the administrative  offices. Right now, those people are in pretty short supply. And with the number of people entering teaching dwindling, the chance of getting highly educated/knowledgeable/competent  teachers, who believe even partially in the importance of transmitting knowledge,  in front of classrooms on any sort of wide scale in the near future is pretty small. The Right isnt exactly helping here either. Rather than embrace what would actually be a  conservative concept of education (classical curriculum, back-to-basics, etc.), theyre too busy screaming about school choice and privatizing everything. Its a perfect storm of factors, and while everyone is busy setting up false dichotomies and waiting for technology to save the day, the descent into chaos continues. I think a commenter named Emile from NY said it best: I dont know in depth the various pedagogical theories about K-12 education, but from the perspective of a college professor whos been teaching at a mid-tier university for more than 25 years, K-12 education has been in a steady decline over the past few decades, and [E.D.] Hirsch is absolutely right about the reason for it. I ask everyone in K-12 education this: What should a college professor who is teaching a course on Enlightenment ideas do in the face of a whole class of intelligent freshmen who dont know the dates of the Civil War, or the Second World War, or the French Revolution, or know that once upon a time there was a Roman Empire? How, exactly, would you proceed? Or how, exactly, would you proceed in a basic college course in mathematics when faced with a college class of intelligent freshmen that cant, as a whole, move easily between fractions, decimals and percents?   People hate the word memorization, but Im here to tell you students love it. People who malign memorization often ask, Why should anyone memorize dates that theyre bound to forget? Not every date is remembered over the long haul, but the mind loves inductive reasoning, and has a way of gathering particular dates loosely into centuries, and from there building a kind of organized closet into which more knowledge can be added. Im not suggesting  that first graders need to be able to able to discourse in detail about ancient Mesopotamia, but seriously, is it that unreasonable for  college students to be expected to have  a basic understanding  of what happened in the past?

Catcher In The Rye and Dead Poets Society Essay Sometimes in literature, two different forms of writing tell two different stories with lots of similarities through characters. The book The Catcher and The Rye by J.D Salinger and the movie The Dead Poets Society directed by Peter Weir is a perfect example of two different literary works that share similarities through characters. The Dead Poet Society follows half a school year of 5 main characters at Welton Academy each with a different connection to Holden Caulfield the main character from The Catcher in the Rye. These 6 main characters are Neil Perry, the smart one, Richard Cameron, the sycophant, Todd Anderson, who is exceeding shy, Knox Overstreet, the romantic, and Charlie Dalton,†¦show more content†¦In Holden’s eyes, his brother Allie was perfect; his hair was perfect, always saying the right thing, and being loved by everyone. The same goes with Todd’s brother, everybody knows him and loves him, and he’s always doing the right thing. Toddâ₠¬â„¢s older brother, whose name was not mentioned, was valedictorian a couple of years ago, causing the administration to assume that he will be a great student, when in reality Todd is as shy as mouse. Both characters have family problems and eventually overcome them by the end of their literary works. In conclusion two different forms of literary works can compare to each other just by evaluating the characters. The book The Catcher in the Rye, and the movie The Dead Poet Society are perfect examples of such. Two characters from The Dead Poet Society that really connect with Holden are Neil Perry, and Todd Anderson. They all of parent problems, and Todd is living in the shadow of his brother as is Holden. Also as Holden would say oh it killed me., Neil took that saying to another level and actually committed suicide by putting a gun to his head. The Odyssey in Oh Brother, Where Art Thou The movie O Brother, Where Art Thou is a wonderful movie that was directed by the Coen brothers. The movie features a cast of talented actors, the movie has also won several awards. The book The Odyssey is a timeless classic and it was written by the mysterious bard Homer. The book tells the tale of our hero Odysseus as he attempts to make it home to his wife. There are many ways to relate the movie plot and characters, to Odysseuss journey in The Odyssey. Lets begin with the most basic and obvious similarities, the movie and the book both begin with the same line Sing in me O muse. The Greek name Odysseus translates to the name Ulysses in Latin. Ulysses awakes to find Delmer missing. Pete thinks that Delmer has been turned into a frog. The idea of humans being turned into animals appears in the Odyssey as well, Odysseus has several of his men turned into pigs on Circes island. In the book, Odysseus battles a great cyclops, he eventually beats it when he creates a large spear by burning a log in the fire, he takes the spear and stabs the beast in its eye. Ulysses meets a large man that also only has one eye. The man is vulgar and has an appetite similar to the cyclops. This cyclops is also almost speared in the eye by a flag but he catches it, however he is crushed by a burning cross. Ulysses gets a tip in the movies from the re-jailed Delmer. Delmer warns him not to go after the treasure. This represents the part in the book where Odysseus is on the island of the dead, one of his former crew warns him of the dangers to come. When Odysseus reaches his home, he takes a disguise as an old man, soon after he performs the talent of stringing his bow and wins his wife back. Gwendolyn Brooks- A Critical Analysis of Her Work nbsp;nbsp;nbsp;nbsp;nbsp;Gwendolyn Brooks is the female poet who has been most responsive to changes in the black community, particularly in the community’s vision of itself. The first African American to be awarded a Pulitzer Prize; she was considered one of America’s most distinguished poets well before the age of fifty. Known for her technical artistry, she has succeeded in forms as disparate as Italian terza rima and the blues. She has been praised for her wisdom and insight into the African Experience in America. Her works reflect both the paradises and the hells of the black people of the world. Her writing is objective, but her characters speak for themselves. Although the†¦show more content†¦The three round O sounds in the first line are a mouthful, and create an almost whispery quality that is reminiscent of the worn quality of the people. Dinner is a casual affair is a line with soft vowel sounds, which are easier to swallow than the long sounds of t he first line. This coincides once again with the implications of the words. The first line paints almost a dreary picture, while the second adds an air of lightness. These vowel tones segue into a more caustic series of consonant combinations in the rest of the stanza. Tin flatware imitates the sound of the forks and spoons hitting the ‘plain creaking wood’. The repetition of ‘plain’ introduces a pattern of repetition that will appear throughout the poem. A relief from the biting consonant tones of the last two lines comes with an almost cooing first line of the second stanza. nbsp;nbsp;nbsp;nbsp;nbsp;The line Two who are Mostly Good allows the reader to dig for meaning. Throughout the years, different events occurred and influenced the global economy positively or negatively. For example, the oil crisis in the ‘70s negatively affected the economy just as bad as the Gulf War did in 1990. On the other side, the end of other wars had a positive effect on the economy, for example World War 2, which boosted the stock market and ended the Great Depression. Other forms of accountants I am interested in is being a forensic accountant and management accountant. As a forensics accountant it is ones job to analyze and access data to help solve crimes. It also requires you to detect any signs or forms of fraud that could lead to anything. Watching show many crime shows have shed lights on forensic accounting for me, which is why I have become so interested in it. Being a management accountant is much like a financial accountant. I would just work with the managers of businesses or corporations more often and provide them with information to help them make the right decision to benefit their company. I would just come up with all the strategies to help improve the company than work with the manager to get the right decision made, so my work space would be different. Instead of being at a desk on a computer I would have to make representation of data in charts on boards, computer, poster, and etc. This would also result in me spending time in the meeting rooms with executives and managers than other accountants would. Another of their requirements is for incoming students have to at least have taken two years of a foreign language class, preferably the same language, so that they be fluent in one language instead of mediocre in many. The cost of tuition and  fees at The Ohio State University is $26,726 and when you include books, room and things it all adds up to $44,215. Being such a big school Ohio State accepts 64% of its applicants and 93% of freshman return for their second year. The four year graduation rate is 51% and the six year graduation rate is 80%. Graduation rate for African American students is 73%. My second school is Stanford University which is located in Stanford, California. In Stanford University pamphlet the average GPA and ACT scores for people accepted into Stanford is a 3.6 and a 31. Tuition is $43,245 and student population is large at 17, 833 with 52% being males and 10% being African Americans. The big fact is Stanford on accepts about 8% of its applicants and of those they accept 98% return after their first year. The four year graduation rate is 80% and the six year graduation rate is 93% which I didn’t know was higher than Ohio State’s because of how tough a school it is. The graduation rate for males is 94% and 92% for African Americans. The last school I selected is the University of Wisconsin-Madison which is located, exactly where the name of the school says, Madison, Wisconsin. The University of Wisconsin and Ohio State is like I said about the job, I would like to attend school not too far from Chicago, but not too close either. Forbes Top Schools.com shows that the total population is 41,946 with 46% of that being males and 3% being African Americans. The cost for tuition is $40,012. The average GPA is a 3.4 and for my desired major it is 3.5 while the average ACT is a 26. 94 of its students come back for their second year, while the transfer rate is 12%. The four year graduation rate is 52% and the six year graduation rate is 80%. The graduation rate for males at the University of Wisconsin is 82% and the graduation rate for African American students is 78%. My end goal is to become a financial accountant after college. I know attending The Ohio State University will definitely help me achieve this goal because they have one of the better accounting programs in the country. I’ve gotten to visit the school and sit in on an accounting class, so I have first-hand experience of what it’s like. Out of the information and things I learned about all three schools I picked, The Ohio State University is the most appealing to me. Having over 90% graduation rates for males and African Americans is the numbers that really jump out at me, but that doesn’t mean if I go to The Ohio State University that the journey will be easy. It may  be the best fit or my top choice, but there are still obstacles like the size of Ohio State. A school with over 55,000 students will be a big adjustments from anywhere, but I have just have to keep looking ahead to my end goal. I feel I have great self-discipline which I believe everyone must have before they even think of going to college, but I still need to greatly improve in lots of things. The condition occurs when the heart fails to efficiently pump blood and supply the body with the required nutrients and oxygen. There are two types of the condition which are right-sided heart failure and left-sided heart failure which could be systolic or diastolic (Winters, 2015). Homeostatic of the cardiovascular system is mostly caused by high blood pressure which makes the heart to work harder than it is used to in order to pump blood to all the body organs causing an imbalance in the heart which can also lead to congestive heart failure. In this case, when one is suffering from the condition, blood goes through the heart and body at a much slower rate while the pressure in the heart rises. Consequently, the heart is unable to pump adequate oxygen and nutrients to meet the bodys requirements. The hearts chambers may respond by stretching to accommodate more blood or by being stiff and thick (Tissot, Cruz Miyamoto, 2014). Although this helps to keep the moving, the heart muscle walls eventually weaken and can no longer pump blood effectively. With congestive heart failure, the kidneys are not supplied with enough blood and they lose their ability to excrete excess salt and water and more fluids are retained in the body. In addition, the lungs become accumulated with excess fluid (Cardinale, Priola, Moretti, Volpicelli, 2014). The liver may also become congested with fluid and its ability to discharge toxins and secrete essential proteins is compromised. Further, the intestines function of absorbing nutrients and medicines is interfered with (Verbrugge, Dupont Mullens, 2013). A number of conditions that affect the heart muscles such as Coronary Artery Disease, Cardiomyopathy a heart attack, hypertension, kidney disease, diabetes, cause the homeostatic imbalance and thyroid disease as well as disorders of the heart valves or heart defects at birth. Other risk factors that are likely to increase the chances of one getting congestive heart failure are viral infections, tobacco and alcohol abuse, sedentary living, obesity, sleep apnea and certain medications such as anesthesia medications (Azevedo, Santos Henrique Fernandes, 2014). Complications that may occur as a result of congestive heart failure include kidney failure, heart valve problems, liver damage and heart rhythm problems or arrhythmias. Globally, more than 20 million people suffer from Congestive heart failure. The incidence is increasing due to the increase in the prevalence of risk factors and the increased lifespan (Azevedo, Santos Fernandes, 2014). Some of the main signs of Congestive heart failure are fluid and water retention that results in swollen ankles and legs, edema and weight gain. This may also increase urination especially at night and bloat of the stomach that may cause nausea or loss of appetite. In addition, other signs are rapid or irregular heartbeats as well as congested lungs that cause wheezing or a dry hacking cough. Symptoms likely to be experienced are breathlessness or shortness of breath, dizziness, fatigue and general body weakness (Tissot, Cruz Miyamoto, 2014). In order to make a diagnosis of congestive heart failure and determine its severity, a couple of tests may be conducted. To begin with, blood tests may be done to evaluate the thyroid and kidney function. B-type Natriuretic Peptide blood tests are carried out to assess the severity of the condition. Engaging in reasonable physical activities, watching ones weight, abstaining from alcohol and smoking would help minimize the risks of contracting the disease.The prognosis of a person suffering from heart failure depends on the severity of the condition, its clinical manifestation and the functioning of the heart muscles and how well one adheres to the treatment plan (Bishop Altschuld, 2016). The condition is characterized by reduced mental and physical health and this decreases the quality of life. The condition worsens with time with the exception of reversible conditions being the cause. Although most patients have a long life expectancy, the condition has an annual mortality rate of 10% (Whang, 2013). Abolishment Of Capital Punishment Essay More than 4,300 people have been executed in the United States since 1930. There is no way of knowing how many people have been executed in the United States because executions were once a public affair with no central agency keeping track of them. In addition to these judicialy imposed actions, there were 4,730 recorded lynchings by vigilantes in the U.S. with most being publicly displayed. Some people, such as Pope Johm Paul II believe that these punishments are cruel and outright evil. While on the other hand, many feel that these actions taken are well deserved, like Missouris Gov. Mel Carnahan who has allowed 22 men to be executed during his 7 years in office. I believe that Capital Punishment is a neccesity in our society being that the crime fits the punishment, such as murder and rape. Many offenders of these malicious crimes often end up being released out into society only to be back on the same track of mischief. Eighty percent of first time violent sexual offenders, such as kidnapping rapist and child molesters, commit the same crimes again after their release from prison (where they had zero rehabilitaion). The average time served by first time kidnapping rapist and child molesters is 4 years. In 4 years theyre terrorizing children once again. If these repeat offenders would have been terminated, we would not have to worry about them roming our streets once again. With the high rate of crime we have, it is sometimes inevitable that we encounter overcrowding in our penetentiaries. As jails and prisons reach their maximum capacity, we ask ourselves, where are we going to put these criminals? The rate of our input into overcrowded prisons cannot keep up with the output of criminals. We have such a high rate of crime in the United States ranging from just petty offenses to malicious acts of random violence. I sometimes wonder, if we show that these acts are intolerable by publicly displaying deaths or other types of punishment, would our crime rate decrease? Many people disagree with the showing of someone being put to death, or even being wipped and/or tortured. But, if most potential criminals were to realize what theyre getting themselves into, Im sure they would think twice about their proposed delinquent act. In a foreign country, a young man from the United States was apprehended while vandalizing a vehicle on the street. The man was then de terred in one of the countrys jails for several days with numerous public lashings awaiting him. Our president even tried to negotiate with the countrys leader, but his efforts went unrecognized. After a few days of waiting the boy received his lashes, and was released. Im sure that having this act of torture publicly displayed in the foreign country deterred many criminals from proceeding with their plans there. If public tortures and executions were held, I believe that many people would stop dead in their tracks before even thinking about crime. In conclusion, I believe that capital punishment is suitable as long as it fits the crime. We would have no problem with repeat offenders, such as child molesters and kidnapping rapist, disturbing another soul. Our tax dollars will also be spent for more productive causes rather than keeping convicted killers alive in a cell receiving no rehabilitation. And, if shown publicaly Im sure that our streets will be filled with less crime and mayhem. I advise you. The Ostler, The Old Nurses Story and The Red Room Essay I have chosen the following three stories The Ostler written by Wilkie Collins, The Old Nurses Story written by Elizabeth Gaskell and The Red Room written by H. G. Wells. All these stories are taken from the 19th century collection of mystery stories. In this, I will be discussing how the author holds the audiences attention by using different types of techniques. I chose these three stories because they took my interest and I enjoyed them the most. They all share the same malicious mood. The Ostler begins when a girl comes across the Ostler having a nightmare. The girl goes off and tells another person, about her experience and is told that the Ostler normally suffers from these dreams. During the nightmare, a woman comes into his room and tries to kill him with a knife. When the Ostler goes home, he tells his mother of his experience. Seven years later, the Ostler meets a woman and they soon become engaged. The Ostlers mother keeps telling him to leave her as she is of the same description as in his dream. All the characters in the play are described very differently. The author used all of the main characters to make the story more interesting. In The Ostler, Issac is described as a withered woebegone face. The eyebrows painfully contracted; the mouth fast set, and drawn down in the corners; the hollow cheeks sadly, and, as I cannot help fancying, prematurely grizzled hair. The character seems very bothered, sad and lonely. When he meets the women, he suddenly becomes happy and acts very loyal when his mother tells him to leave her. He wants to devote his life to her. In The Red Room the characters are all left nameless. This gives a feeling of there being no identity in the play and all very ghost-like.
